Pengaruh Flexible Working Arrangement terhadap Work-life Balance Karyawan Generasi Z

Abstract. Technological advancements and digitalization have driven the emergence of flexible working arrangements, a work system that is increasingly relevant for Generation Z, who prioritize work-life balance. This study aims to empirically examine the influence of flexible working arrangements on the work-life balance of Generation Z employees in technology companies. A quantitative approach with a causal design. The study involved 119 Generation Z employees selected through convenience sampling. The research instruments included the Flexible Working Arrangement scale (Hill et al., 2001) adapted by Widyanti (2023), and the Work-Life Balance scale (Fisher et al., 2009) adapted by Gunawan et al. (2019). Data analysis using multiple linear regression. The results shows that employees have a high perception of flexible working arrangements (65.55%) and a high level of work-life balance (67%). The regression test indicated that flexible working arrangements had a positive and significant influence on work-life balance, with a contribution of 48% (R² = 0.480). Both dimensions of flexible working arrangements, flextime and flexplace had a significant partial effect, with flextime having a greater impact. These findings offer practical implications for technology companies to maintain and optimize flexible work policies as a strategy to enhance the work-life balance of Generation Z employees.
Abstrak. Perkembangan teknologi dan digitalisasi telah mendorong munculnya flexible working arrangement, sebuah sistem kerja yang semakin relevan bagi Generasi Z yang mengutamakan work-life balance. Penelitian ini bertujuan untuk menguji secara empiris pengaruh flexible working arrangement terhadap work-life balance pada karyawan Generasi Z perusahaan teknologi. Menggunakan pendekatan kuantitatif dengan desain kausalitas. Penelitian melibatkan 119 karyawan Generasi Z yang dipilih melalui Convenience sampling. Instrumen penelitian menggunakan skala Flexible Working Arrangement (Hill et al., 2001) yang diadaptasi oleh Widyanti (2023) dan skala Work-Life Balance (Fisher et al., 2009) yang diadaptasi oleh Gunawan et al. (2019). Analisis data yang digunakan adalah uji regresi linear berganda. Hasil penelitian menunjukkan mayoritas karyawan memiliki persepsi flexible working arrangementi tinggi (65,55%) dan tingkat work-life balance tinggi (67%). Uji regresi menunjukkan bahwa flexible working arrangement berpengaruh positif dan signifikan terhadap work-life balance dengan kontribusi sebesar 48% (R² = 0,480). Kedua dimensi flexible working arrangement, yaitu flextime dan flexplace, berpengaruh signifikan secara parsial, dengan flextime memberikan pengaruh lebih besar. Temuan ini memberikan implikasi praktis bagi perusahaan teknologi untuk mempertahankan dan mengoptimalkan kebijakan kerja fleksibel sebagai strategi meningkatkan work-life balance karyawan Generasi Z.
