Breaking the Silence: The Effects of Psychological Burnout and Psychological Safety on Employee Voice with the Moderating Role of Resilience

Purpose: Employee voice is essential for organizational learning, innovation, and continuous improvement. However, employees often remain silent due to psychological barriers within the workplace. This study examines the effects of psychological burnout and psychological safety on employee voice behavior and investigates the moderating role of resilience. Design/Methodology/Approach: A quantitative cross-sectional research design was employed. Data were collected from 350 employees working in service and manufacturing industries across major cities of Pakistan, including Lahore, Karachi, Islamabad, and Faisalabad. The study utilized structured questionnaires based on validated measurement scales. The proposed hypotheses were tested using Partial Least Squares Structural Equation Modeling with SmartPLS. Findings: The results reveal that psychological burnout has a significant negative effect on employee voice behavior, whereas psychological safety positively influences employees’ willingness to speak up. Furthermore, resilience moderates these relationships by reducing the negative impact of burnout and strengthening the positive effect of psychological safety on employee voice. Practical Implications: The findings highlight the importance of creating psychologically safe workplaces and promoting employee resilience to encourage open communication and proactive behaviors. Originality/Value: This study contributes to organizational behavior literature by integrating psychological burnout, psychological safety, and resilience to explain employee voice behavior in emerging economy contexts.
