Effects of Work-Life Balance Initiatives on Employee Job Satisfaction at ICT Authority, Nairobi, Kenya
View through CrossRef
Background: Work-life balance (WLB) has increasingly come out as a major motivator and satisfier of employees. Studies show that more than 60 percent of global employees are now prioritizing WLB over pay in their career choices. Despite work-life balance (WLB) garnering more interest as a pressing workplace issue, limited evidence exists on how WLB initiatives can lead to job satisfaction (JS), at least in the public sector context. The ICT Authority and the public sector in Kenya continue to suffer from a knowledge gap. Thus, there was the need for the investigation of the relationship between WLB Strategies and employee job satisfaction. The objective of the study was to generate empirical evidence on the effect of specific WLB initiatives on the job satisfaction of employees at the ICT Authority-Nairobi. The specific objectives of this study were to establish the effect of flexi-time work schedule on employee job satisfaction (EJS) at ICT Authority, to determine the effect of alternative work schedules, to evaluate the effect of employee wellness programs and to establish the influence of organizational support on employee job satisfaction at ICT Authority, Nairobi.
Materials and Methods: Employing seventy-two participants and an exploratory study design undergirds the research. A sample size of 120 employees was determined using Yamane’s (1967) formula, and respondents were chosen through stratified random sampling from Human Resource, Communications, Audit, ICT, Monitoring and Evaluation and Finance and Accounts departments. The data were collected using self-administered questionnaires with closed-ended questions. The self-administered questionnaire’s questions were framed strictly in the light of the research objectives. In the analysis, both descriptive statistics (frequencies, percentages, mean and standard deviation) and inferential statistics (Pearson correlation and Regression analysis) were used.
Results: The study reveals that employees possess varied perceptions of the work-life balance initiatives. Flexi-time arrangements received a high rating (mean=4.20) for enhancing work-life balance, managing stress, and fulfilling personal responsibilities. However, there is a lower impact on policy clarity and repeated absenteeism due to this initiative. Average ratings for alternative work schedules (mean=3.12), employee wellness programs (mean=3.10), and organizational support (mean=3.11) were rated moderate. Although these alternative work arrangements were recognized to be beneficial, their effectiveness may be limited due to weak communication, inconsistent enforcement, low participation, and limited managerial prioritization. It was found that flexi-time (r = 0.680, p < 0.01) and organizational support (r = 0.650, p < 0.01) were the strongest predictors of job satisfaction through the Pearson correlation analysis. The next ones in terms of level of significance to affect job satisfaction were wellness programs (r = 0.570, p < 0.01) and alternative schedules (r = 0.540, p < 0.01). All null hypotheses were rejected, as the results were statistically significant (p < 0.05). The results of multiple regressions revealed that each WLB initiative significantly and positively enhanced job satisfaction among employees.
To conclude, initiatives for work-life balance greatly affected employees’ job satisfaction at ICT Authority, Nairobi. Of the flexible work arrangements considered, flexi-time arrangements had the most positive effect, while alternative schedules and wellness programs had a moderate positive effect due to limited implementation. Support from the organization was important but inconsistently applied.
Conclusion: By augmenting and enhancing WLB initiatives in organizations promote more employee job satisfaction. WLB initiatives greatly enhanced employees’ job satisfaction at the ICTA

Title: Effects of Work-Life Balance Initiatives on Employee Job Satisfaction at ICT Authority, Nairobi, Kenya
Description:

Studies show that more than 60 percent of global employees are now prioritizing WLB over pay in their career choices.
Despite work-life balance (WLB) garnering more interest as a pressing workplace issue, limited evidence exists on how WLB initiatives can lead to job satisfaction (JS), at least in the public sector context.
The ICT Authority and the public sector in Kenya continue to suffer from a knowledge gap.
Thus, there was the need for the investigation of the relationship between WLB Strategies and employee job satisfaction.

In the analysis, both descriptive statistics (frequencies, percentages, mean and standard deviation) and inferential statistics (Pearson correlation and Regression analysis) were used.
Results: The study reveals that employees possess varied perceptions of the work-life balance initiatives.
Flexi-time arrangements received a high rating (mean=4.
20) for enhancing work-life balance, managing stress, and fulfilling personal responsibilities.

Average ratings for alternative work schedules (mean=3.
12), employee wellness programs (mean=3.
10), and organizational support (mean=3.
11) were rated moderate.
Although these alternative work arrangements were recognized to be beneficial, their effectiveness may be limited due to weak communication, inconsistent enforcement, low participation, and limited managerial prioritization.
It was found that flexi-time (r = 0.
680, p < 0.
01) and organizational support (r = 0.
650, p < 0.
01) were the strongest predictors of job satisfaction through the Pearson correlation analysis.
The next ones in terms of level of significance to affect job satisfaction were wellness programs (r = 0.
570, p < 0.
01) and alternative schedules (r = 0.
540, p < 0.
01).
All null hypotheses were rejected, as the results were statistically significant (p < 0.
05).
