Employee Compensation, Employee Commitment and Employee Performance: A Conceptual Framework

This research examines the conceptual nature of the moderating effect of employee compensation in the relationship between employee commitment and employee performance. The importance of this study stems from the critical significance of employee compensation encompassing base pay, incentives, and bonus schemes toward improving employee performance as a crucial characteristic of development for both the workforce and organization.  Employee compensation serves as a powerful motivational tool that directly influences how employees perceive their value within an organization, thereby strengthening their emotional attachment and commitment to organizational goals. When employees receive fair and competitive remuneration packages, they develop stronger affective commitment, which translates into enhanced productivity, reduced turnover intention, and greater willingness to go above and beyond their basic job requirements (extra role behavior). This link with compensation becomes particularly evident when examining how base pay provides financial security while performance based incentives and bonuses reward align individual effort with organizational growth. The dual approach addresses both intrinsic motivational factors through monetary rewards and extrinsic factors through recognition of contribution, fostering a work environment where committed employees consistently deliver superior performance. Current literature offers limited empirical evidence regarding the role of employee compensation in bridging employee commitment and employee performance. Understanding these dynamics enables HR practitioners and organizational leaders to design compensation policies that not only attract talent but also retain highly performing employees who remain deeply committed to achieving overall organizational objectives.
